if its a mk6 transit then you can adjust the gear linkages, two coloured cables, one is for front to back, one for side to side, buy a haynes manual, it will help

sounds like the syncromesh in the gear box my friend hich means an expensive rebuild or a new gearbox the syncromesh has worn and cant engage gear
second possibility could be the clutch but is unlikely as the syncromesh engages the gears cheers
